I'm opening a sandwich shop. Originally I was going to try to do everything myself, but I'm realizing I need an employee or two. Any tips on hiring, red flags to look for, tips on managing, and what should I pay them. Wages are relatively low where I live, so I was thinking $15/hour, but I don't want a completely incompetent idiot.

hire a teenager on for bussing/dishes and side prep, and teach them right the first time so you dont have to break shitty habits from previous jobs. give them actual raises if they stick around and are competent and reliable.
baking your own bread(if you choose to and dont outsource to a bakery) is a huge time sink if you're running solo, but most everything else is easy to prep ahead of time and holds well once prepped(deli meats, dressings, etc)
Work on a house pickle recipe, having really good pickles is always a good thing for a sandwich place.

What you CAN do is start a ghost kitchen or office delivery service, similar to a roach coach without the investment of a food truck. In my idea, it would be a slab of tender beef with au jus on it with season fries, and the customer would slide the bone right out with ease. Sliding the bone out easily would hype up the first bite which they're about to take.

That being said, I’m slightly drunk and would like to expound on several seemingly random topics that I feel are in fact related to the overall arc of discussion.

First, I’ve worked two jobs involving sandwiches, on polar ends of the spectrum. One at McD’s, first fries, then taking orders then working the grill, then “calling” (or whatever they call it now) where you try to anticipate demand and have the meat go down at the right times, and sandwiches built in waves, getting them boxed or wrapped, etc. And you know, it struck me one day, working fryers was the best I had it there.

And on the other extreme, I played basically safety (in burger football the safety helps out where needed on defense) at a fairly high-end specialty grocer on register, deli, and wine. The wine was particularly ironic since I could not legally drink. But I was able to get “informal” tastings so I could understand flavors and give reasonable advice, and point Karen in the right direction if pressed into service.

My point here is twofold: nowhere was there an easier job than frying and salting shit, and nowhere was there a more miserable (or perhaps just obscure) job of deli sandwiches at the higher end. The reason people go to places that have higher margins is because they want shit how they like it. Nowhere is this more touchy than higher-end sandwiches. The guy that ran the deli was a fucking maniac, a walking encyclopedia of who likes what, how, and what day of the week. He’d see a face and say shit like “six slices of black forest ham, slicer dial #3, set aside and get the organic kale from the walk in and locate the ground horseradish”. Lunch rush with this guy was like being on a fucking drug trip, but I really learned a lot from him and how flexible he was. If shit was a pain in the ass, just honestly bill for it and true high enders don’t give a shit if it is transparent. 1/2

If I ever had to do it myself, open something or die, I’d combine the ease of frying with the ease of stew with the ease of pickling and raw items like shallots, red onions, herbs, or mustards. I’d probably open a fish and chips / stew of the day place with max two tables and basically just do: fried fish, fries, stews on fries, cheese on stews on fries, and essentially garbage plate fish on cheese on mustard on onions on stew on fries, here’s your fork.

Depends how labor intensive the prep work is.

I managed a high volume sandwich shop for a few years.

How big is the menu?
Do you bring in any like sysco type stuff like deli meats and veggies etc?

What I found is that you won't get too many solid employees who actually like to work in the food industry, it's mostly people just looking for a job.
Realistically if you're a hard working guy you'll need someone solid for taking orders, and good with customers, so look for a young well kept looking person with a good personality. Male or female doesn't matter.

And then someone to lend you a hand at the busy times, prep lunch, and quick clean up. Anyone who is willing to work and Lear, you'd probably want someone you relate to or has some sort of experience in food, but not fast food, stay away from fast food employees.
Oh and stay away from anyone who worked retail or at a call center.

Make sure your employees are passionate.
It sounds retarded trying to find someone with a passion for waiting tables for $15/hr but there are people out there.
Giving bonuses weekly/monthly to improve morale is good
(ie taking the whole staff out for dinner, with or without a plus one, depending on your closeness to them, sending them to a licensed masseuse is fucking amazing)
Don't be afraid to not hire the first people you find, and don't be afraid to fire someone who isn't working to your expectations.
Remember that most restaurants fail within their first few years, however should your venture be successful, don't be afraid to delegate down the line. Hire a manager to watch the front and just focus on the food yourself, better yet promote your waitstaff because they'll know how to run it better than anyone.
