This depends on your companies size, but as they get bigger HR departments become more apt at dangling the carrot to make you stay there, but not giving you what you really deserve.

At my old company, they would have prevent promotions to certain levels and raises to certain levels until you had a specific number of years of experience. I’ve worked for the same company for 8 years. Every year I get initially offered 2-3%. Every year I get 10-15% because I’m a valued employee they can’t lose. I tell them what I’m worth, show them the market rates with competing offers, and make them match. I explain the lost productivity while it takes my replacement 6-9 months to ramp up after I leave, and I time the discussion for after we have recently lost 2-3 other people in a short period to competitors so it will be especially painful if I leave.

I’ve gone from $100k to $240k with bonuses over the 8 years with multiple promotions.

It also helps to actually interact with your coworkers. If you act like a socially awkward beta they know they can push you around in negotiations.

I know people here will hate me for saying this, but I like my company culture. The benefits and time off that they offer is amazing. The work/life balance is really good if you're not being baited into actually trying to progress quickly. Talking to two of my coworkers it appears that promotions are more based on time in the industry or time in the company. So I put in my 40 every week and don't do a damn thing extra.

Also, I suspect this is the way most people are treated at other large companies like the one I work for. It's still better than the last company that I worked for.

Started out as a hobby. Studied informatics, but programming was only fun in smaller increments.

Worked freelance for a few years, mostly selling weird shit in Second Life, until I decided that sitting in an apartement all by myself for weeks on end was making me go fucking crazy. Quickly proved my worth by outperforming literally everyone except a handful of senior artists and the VFX lead (who is a fucking monster, and the main reason I decided to stick around. He got me hired on fulltime when my contract ended.)

That was eighteen months ago. I spent the next year doing typical CG generalist grunt work, but as I learn quickly, am sociable, and do well interacting with clients, I quickly got more and more responsibilities, as well as freedom. (Noone gives me flak if I come in late, leave early, or take days off on short notice, as I outperform everybody except my lead). After my first field trip, I have just been sent out more and more frequently, and quickly picked up a lot of broadcasting experience along the way.

I think the main reason I quickly got to where I am now, is because my hobby became my job. I have colleagues who clock their nine to five, do decently, and go home to their loving families, while I am spending pretty much every waking hour improving my skillset. If I am not at work, I am generally at home working on personal projects. I know I am missing out on some normie aspects of life, but the work I do and produce makes me feel incredibly content and satisfied.

It's brutal hours, and not especially comfy, but I am fine with that. I don't really want an easy, dull job.

So in your situation I'd just read as many autobiographies of people who made it in various walks of life as I could. Eventually something will click and you'll know exactly what to do. I'd start with Arnold's biography cause the dude made it as a politician, movie star, bodybuilder, businessman, real estate investor and family man (at least until recently). Then I'd read Feynman's book because of the contrasts between him and Arnold.

Even if you don't heed this advice now, just remember it if things ever get really bleak. If you read enough, eventually you'll find an answer.
